It’s not very clear. Do they just rank up then instead of being based on the class they convert? If so then I feel better.

they always start as initiate if converted, until they are promoted to something else

The first recruit is initiate, the second the other one, the third the Brother. Every time someone new is recruited the current recruits all rank up one.
